Teletrabajo y autoeficacia laboral: el papel moderador de la creatividad y el mediador de la motivación intrínseca

Autores/as

El sector eléctrico colombiano afronta multitud de desafíos pospandemia y, entre ellos, está el decidir si el teletrabajo continúa siendo la forma predominante de organización laboral. Por eso, esta investigación pretende valorar cómo el teletrabajo influye en la autoeficacia del empleado a través de la motivación intrínseca como variable mediadora, la creatividad como factor moderador y la cantidad de días teletrabajados a modo de covariable. El estudio es cuantitativo, no experimental, transversal y correlacional causal. La muestra está compuesta por 448 trabajadores evaluados mediante una encuesta en línea. De los resultados cabe destacar que el teletrabajo es un escenario apropiado para incrementar la autoeficacia laboral de personas con alta formación. Asimismo, la cantidad de días teletrabajados repercute posi-tivamente en los índices de autoeficacia y motivación intrínseca. Además, la creatividad y la autoeficacia laboral se asocian, por consi-guiente, a mayores niveles de creatividad percibidos el empleado tiene una mejor capacidad para hacer frente a las exigencias laborales mediante estrategias conductuales que lo hacen más competente. Por último, la motivación intrínseca media la relación entre teletrabajo y autoeficacia. En conclusión, el teletrabajo es clave para que el empleado pueda optimizar su autoeficacia a través de mecanismos como la autonomía, la persistencia, la disciplina, la estabilidad emocional, la motivación intrínseca y la creatividad.

The Colombian electric sector faces numerous post-pandemic challenges. Among them, deciding whether telecommuting continues to be the predominant form of work organization is one of the main issues. Therefore, this research aims to assess how telecommuting influences employee self-efficacy through intrinsic motivation as a mediating variable, creativity as a moderating factor, and the number of telecommuting days as a covariate. This is a quantitative, non-experimental, cross-sectional, and causally correlational study, with a sample consisting of 448 workers assessed through an online survey. Findings show that telecommuting is an appropriate scenario to increase work self-efficacy for individuals with a high education level. Additionally, the number of telecommuting days positively impacts self-efficacy and intrinsic motivation indices. Furthermore, creativity and work self-efficacy are associated with higher perceived creativity levels in employees, leading to better coping with job demands through behavioral strategies that make them more competent. Finally, intrinsic motivation mediates the relationship between telecommuting and self-efficacy. In conclusion, telecommuting is crucial for employees to optimize their self-efficacy through mechanisms such as autonomy, persistence, discipline, emotional stability, intrinsic motivation, and creativity.

o setor elétrico colombiano enfrenta uma série de desafios pós-pandêmicos e, entre eles, está decidir se o teletrabalho continuará a ser a forma predominante de organização do trabalho. Portanto, esta pesquisa tem como objetivo avaliar como o teletrabalho influencia a autoeficácia dos funcionários por meio da motivação intrínseca como variável mediadora, da criatividade como fator moderador e do número de dias de teletrabalho como covariável. O estudo é quantitativo, não experimental, transversal e correlacional causal. A amostra é composta de 448 trabalhadores avaliados por meio de uma pesquisa on-line. Os resultados mostram que o teletrabalho é um ambiente adequado para aumentar a autoeficácia no trabalho de pessoas com alto grau de instrução. Além disso, o número de dias de teletrabalho tem um impacto positivo sobre a autoeficácia e a motivação intrínseca. Além disso, a criatividade e a autoeficácia no trabalho estão associadas, de modo que, quanto mais altos os níveis de criatividade percebidos, mais o funcionário consegue lidar com as demandas do trabalho por meio de estratégias comportamentais que o tornam mais competente. Por fim, a motivação intrínseca é a mediadora da relação entre o teletrabalho e a autoeficácia. Em conclusão, o teletrabalho é fundamental para que o funcionário otimize sua autoeficácia por meio de mecanismos como autonomia, persistência, disciplina, estabilidade emocional, motivação intrínseca e criatividade.
